Improving the Quality of Nurses’ Work Life: A Process Analysis

Objective: Examining the extent to which an intervention has been implemented and factors that interfered with mplementation, is critical for determining its effectiveness on producing desired outcomes. The quality improvement intervention was implemented in practice settings iwhere several factors could have interfered with appropriate implementation. The purpose of this process analysis was to identify factors that hindered or facilitated achievement of changes made by nurses to improve their work life. Design: Focus group sessions were held with a subgroup of nurses involved in the study following the nurses involvement in the changes aimed at enhancing their work life. A semi-structured interview was used to explore the nurses’ perceptions of issues, barriers and facilitators they encountered when making the changes. Population/Setting/Sample: Three focus group sessions were conducted with nurses at one teaching and two community hospitals. The number of participants ranged from 2 to 6 staff nurses working on general medical or surgical units. They were involved in different aspects of the change implementation, including the identification of the work aspect to be changed, designing the strategies to carry out the changes and carrying out the changes. Methods: The transcripts of the groups’ discussion were content analyzed. Initially, open coding was done. The codes were compared for similarities and formed the basis for inducing emerging themes. Findings/Conclusions: The findings will be presented in terms of the identified barriers and facilitators for implementing the changes. Examples of barriers were: the negative attitude of staff nurses and lack of adequate resources. Examples of facilitators included the nursing management support for the staff initiative and active involvement of all parities in the change. Implications: The process analysis was instrumental in identifying factors that influenced the intervention implementation. These factors are to be taken into consideration when planning to use the intervention in other settings.
