Establishing a Positive Work Environment for Nurses and Effectiveness Evaluation: An Empirical Study in Taiwan

Nurse shortage has been a critical problem and exists in most hospitals. While nurse recruitment cannot be the only way to solve the problem, how to retain nurse to stay is addressed and concerned by nurse administrators. The establishment of a positive and best practice environment has been comprehensively proposed and performed world-wide. Accordingly, multi-dimensional strategies related to establishing a positive work environment for promoting nurses job satisfaction and retention were performed in a teaching regional hospital in Taiwan in those years. The aim of the research was to investigate the outcome effectiveness of promoting nurse job satisfaction and retention. A descriptive survey design with structured questionnaire method was used in the study. It was conducted in a 600-bed regional hospital in Taiwan. All nurses staff worked at the hospital were recruited as the subjects to collect the data. Job Satisfaction Questionnaire with Liker-type scale was distributed to the subjects to respond the questions by anonymous voluntarily. The reliability and validity of the instrument would be examined. While valid questionnaires collected, they would be analyzed by SPSS statistical software to examine the scores of overall nurse job satisfaction and subscale scores. Turnover rate of nurses in 2012 was also counted to compare with the data in last two years. The results of the research would provide the information for nurse administrators and managers to better understand the outcome of performing strategies related to establishing a positive and supportive work environment and its strength and weakness. Associated factors influencing nurse job satisfaction and intention to stay would be continuously examined in depth to find more strategies for attracting nurses to stay. It might be interested to academics to explore the phenomena among the relationships of nurse expectations, perceived work environment provided and intention to stay for nurse.
